The Effect of the Age Discrimination Experience on Job Satisfaction among Older Workers: Focusing on the Mediating Effect of the Gap between Actual Wage and Expected Wage

This study aims to examine the relationship between the age discrimination experience and job satisfaction among older workers, and to verify whether the perception of the gap between actual wage and expected wage serves as a mediating effect. To this end, the study used data from 1,021 older workers living in Seoul and analysis was conducted by descriptive analysis, correlation, hierarchical regression and Sobel test. The main research results are as follows.
First, it was found that the age discrimination experience of older workers has a negative effect on job satisfaction. Second, it was found that the perception of the gap between the actual wage and the expected wage has a partial mediating effect on the relationship between the experiences of age discrimination and job satisfaction. Based on the results of this study, the study suggested that it is necessary to increase human rights sensitivity to discrimination in the labor market in order to increase job satisfaction of older workers. And it was raised that it is possible that current wage peak system that violates the principle of equal value labor wage decreases job satisfaction. In addition, it discussed the need to reflect differences in work performance when setting wages and to develop suitable jobs for older workers.
